Leadership theory has long sought to find traits associated with effective leadership. This study uses the five-factor model of personality to investigate the relationship between the personality of supervisors and aggregated attitudes of subordinates. Results from 131 supervisors and 467 subordinates support the notion that supervisor personality is related to subordinate attitudes. Overall, high levels of supervisor Agreeableness, Emotional Stability and Extraversion, plus low levels of Conscientiousness are related to subordinate ratings of satisfaction with supervisor, overall satisfaction, affective commitment and turnover intentions. However, the relationships are somewhat weak and differ across specific criteria. Implications for these findings are discussed.  相似文献

Using a sample of 982 leader-subordinate dyads drawn from nine different organizations in the Republic of China (i.e., Taiwan), self-ratings of performance were compared with supervisory ratings of subordinate performance. Results indicated that Chinese employees rated their job performance less favorably than did their supervisors (i.e., they exhibited a modesty bias). This modesty bias occurred relatively uniformly across gender, various educational levels, and age groups. These results are contrary to the typically reported U.S. finding that self-ratings of performance are more lenient than are supervisory ratings. A further comparison of the means of supervisory and self-ratings between this study and previous U.S. research revealed that the modesty bias appeared to be produced by the lower self-ratings made by Chinese workers as compared to their U.S. counterparts. The findings suggest that culture plays a critical role in shaping workers' perceptions of their own work performance. Results of this study are discussed in terms of their implications for future research and practice in international human resource management.  相似文献

This study examines organizational support theory as it extends to supervisor support by (1) testing two explanations for the relationship between supervisors’ perceived organizational support and their supportive supervision and (2) examining perceived supervisor support in relation to subordinate performance and commitment. Multisource survey data from a correctional facility, with a matched sample of 51 supervisors and 283 subordinates, were collected. Multilevel structural equation modeling was used for analysis. Supervisors were more supportive when they felt supportive treatment was preferred by the organization and less supportive when they felt obligated to help the organization. Perceived supervisor support was associated with subordinate performance and commitment at the subordinate level (i.e., among employees reporting to the same supervisor) but not at the supervisor level (i.e., across supervisor-follower groups). Employees who feel supported by their supervisor perform better and are more committed to their employer. To encourage supervisor support, organizations should both model support to supervisors and communicate the expectation for supervisor support. Supervisors who feel obligated to reciprocate to a supportive organization may be less inclined to support their subordinates. This study examines the prevailing, yet untested, mechanism (felt obligation) used to explain the relationship between supervisor’s perceptions of organizational support and their supportive supervision, as well as an alternative explanation based on social information processing. The study provides a nuanced multilevel analysis of perceived supervisor support as related to subordinate outcomes and extends previous models by including subordinate withdrawal and commitment.  相似文献

Prior research on the benefits of modest self-presentation in organizational contexts has shown positive effects on several career-related outcomes, including employees' reputation, organizational support, and mentoring. However, little is known about the nature, mechanisms, and boundary conditions of this promising impression management tactic. Our study addresses this research gap by integrating two theoretical conceptions of modesty, i.e., impression management modesty (IM modesty) and trait modesty. We developed and tested an overarching theoretical model that postulates positive interactive effects of employees' IM modesty and trait modesty on supervisor ratings of employees' likeability, competence, and job performance. Data on 233 employee–supervisor dyads were analyzed using hierarchical regression and conditional process analyses. As expected, the effects of IM modesty were systematically moderated by employees' trait modesty: For employees with high trait modesty, IM modesty demonstrated significant positive effects on supervisor ratings of employee likeability and competence, which in turn were associated with higher job performance ratings. For employees with low trait modesty, however, using IM modesty was neither beneficial nor detrimental to supervisor evaluations. Implications for theory, practice, and avenues for future research are discussed.  相似文献

The impact of political skill on impression management effectiveness   总被引:6,自引:0,他引:6  
In this study, the authors investigated the effect of an individual's political skill on the relationships between 5 different impression management tactics (intimidation, exemplification, ingratiation, self-promotion, and supplication) and supervisor evaluations of performance. To test these relationships, the authors used a matched sample of 173 supervisor-subordinate dyads who worked full time in a state agency. Findings showed that individuals who used high levels of any of the tactics and who were politically skilled achieved more desirable supervisor ratings than did those who used the tactics but were not politically skilled. Opposite results were found when impression management usage was low. That is, individuals who were not politically skilled created a more desirable image in their supervisors' eyes than did their politically skilled counterparts when they did not use these tactics. Practical and research implications for the findings as well as directions for future research are offered.  相似文献

The purpose of this study is to examine how employees’ impression management motive influences their voice by considering dispositional and situational variables. Drawing on the theory of self‐motive, we hypothesized that voice would be more positively related to impression management motive than prosocial motive. In addition, based on the interactional approach of motive and trait and trait activation theory, we hypothesized that the relationship between impression management motive and voice would be moderated by self‐monitoring, self‐efficacy, and voice instrumentality. Using a sample of 307 supervisor–subordinate dyads from South Korea, we found that, although prosocial motive had a positive influence on voice, impression management motive had a stronger influence on voice than prosocial motive. We also found that the positive influence of impression management motive on voice was stronger for employees with high levels of self‐monitoring, self‐efficacy, and voice instrumentality. This study helps verify the boundary conditions as to when impression management motive is strongly related to voice. In addition, this study will provide theoretical clues for resolving the inconsistent findings on the relationship between impression management motive and voice.  相似文献

Using a stressor‐strain framework, this research examined the role of supervisory support at 2 organizational levels in the relationship between the work stressor of interpersonal conflict and organizational commitment in a military sample. In all analyses, supervisory support at both levels was conceptualized and modeled as a shared group attribute. Results indicated that perceptions of interpersonal conflict within the organization were related negatively to both affective and continuance commitment. Support from both first‐line supervisors and midlevel managers was related to employees’ affective commitment. First‐line supervisor support was related also to employees’ continuance commitment. Furthermore, midlevel management support attenuated the relationship between interpersonal conflict and continuance commitment. Implications for the assessment of different levels of supervisory support, different variants of organizational commitment, and interpersonal conflict are discussed.  相似文献

This study assessed the effects of procedurally fair leadership and payment outcomes on subordinate reactions to the supervisor in a pay-for-performance task. Procedurally fair leadership was operationalized by the extent to which supervisors enacted three specific behaviors: facilitation of voice, accuracy, and adherence to formal policies and procedures. The payment outcomes were high and low cash payments for performance evaluated as above or below average. Subordinate reactions to these treatments focused on perceptions of supervisory fairness (both procedural and distributive) and the subordinate's relationship with his or her supervisor (in terms of both satisfaction and commitment). Procedurally fair leadership showed a main effect on subordinate perceptions of leader fairness and on their relationship with the leader. No other effects were noted. The purpose of this research is to investigate the effect of employees' upward self-presentation through modesty and political skill on their subsequent career success. Study 1 used a predictive design over a 3 year period with 141 employees, controlling for age, gender, and self-esteem. Political skill positively moderated the relationship between employees' upward modesty and career success (attained position, career satisfaction) after 3 years. Study 2 (n = 132 employees) provided construct validation, demonstrating high discriminant validity of the impression management through modesty scale used in Study 1 with a trait-modesty scale, thus attenuating rival explanations of the findings in Study 1. Implications, limitations, and future directions for research are discussed.  相似文献

A religious prosociality stereotype exists such that religiosity and prosociality are presumed to be positively associated, as evidenced by proxy measures such as personality traits. However, studies using self- and peer-ratings of Agreeableness and Conscientiousness have not simultaneously controlled for the religiosity of the participant and the target. One hundred and sixty students completed measures of religiosity in a prescreening survey. Later, participants rated an array of targets, including a Christian and an atheist, on adjectives corresponding to Agreeableness and Conscientiousness. Regardless of participant religiosity, atheist targets were rated as being lower in Agreeableness and Conscientiousness relative to those labeled as Christians. This bias was greater for highly religious participants. This effect was mediated by perceptions of the morality of the target independent of participants' broader attitudes concerning the target's religious group. Implications are discussed.  相似文献

Inspired by the common sense model, the present cross-sectional study examined illness perceptions and coping as intervening mechanisms in the relationship between Big Five personality traits and illness adaptation in adults with Type 1 diabetes. A total of 368 individuals with Type 1 diabetes (18–35 years old) completed questionnaires on personality, diabetes-related problems, illness perceptions, and illness coping. First, Neuroticism, Agreeableness, and Conscientiousness predicted patients’ illness adaptation, above and beyond the effects of sex, age, and illness duration. Second, illness coping was found to be an important mediating mechanism in the relationship between the Big Five and illness adaptation. Finally, perceived consequences and perceived personal control partially mediated the relationship between the Big Five and illness coping. These findings underscore the importance of examining patients’ personality to shed light on their daily functioning and, hence, call for tailored intervention programs which take into account the personality of the individual patient.  相似文献

The unique set of dynamics found in the substance abuse field (i.e., recovering and nonrecovering counselors and supervisors) calls for a separate examination of the supervisory relationship within this context. The authors examined differences in counselors' perceptions of the supervisory relationship based on counselor and supervisor recovery status, and the match or mismatch of counselor and supervisor recovery status. Substance abuse counselors (N = 547) working in a statewide public mental health system located in the Southeast rated satisfaction with supervision and reported perceptions of various dimensions of the supervisory relationship. Results of the 2 (counselor recovery status: nonrecovering and recovering) × 2 (supervisor recovery status: nonrecovering and recovering) multivariate analysis of variance indicated no significant differences in ratings of satisfaction or relationship dimensions based on either the counselors' or supervisors' recovery status. A significant interaction effect for counselor and supervisor recovery status (i.e., match or mismatch of recovery status) was found for all satisfaction and relationship measures.  相似文献

Previous research informs us about facilitators of employees’ promotive voice. Yet little is known about what determines whether a specific idea for constructive change brought up by an employee will be approved or rejected by a supervisor. Drawing on interactionist theories of motivation and personality, we propose that a supervisor will be least likely to support an idea when it threatens the supervisor’s power motive, and when it is perceived to serve the employee’s own striving for power. The prosocial versus egoistic intentions attributed to the idea presenter are proposed to mediate the latter effect. We conducted three scenario-based studies in which supervisors evaluated fictitious ideas voiced by employees that – if implemented – would have power-related consequences for them as a supervisor. Results show that the higher a supervisors’ explicit power motive was, the less likely they were to support a power-threatening idea (Study 1, N = 60). Moreover, idea support was less likely when this idea was proposed by an employee that was described as high (rather than low) on power motivation (Study 2, N = 79); attributed prosocial intentions mediated this effect. This study examined BIS/BAS scales (Carver & White, 1994) assessment of Gray’s revised Reinforcement Sensitivity Theory in the light of the Five-Factor Model of personality—assessed via NEO-PI-R domains and facets—in a mixed-gender sample of 329 undergraduates. Exploratory factor analysis confirmed a 5-factor solution structure of the BIS/BAS scales, with BIS-scale divided into BIS-Anxiety and BIS-Fear factors, besides the original three BAS factors. BIS-Anxiety was found to represent Gray’s anxiety (high Neuroticism and low Extraversion), being also distinguished from BIS-Fear by high Agreeableness, as expected. Interestingly, Conscientiousness showed divergent relationships to BIS-Anxiety (+) and BIS-Fear (−) as well. It is noteworthy that Agreeableness and Conscientiousness also marked distinct facets of BAS-related activity: distinctions in terms of low vs. high Conscientiousness pointed to differential measure of sensation-seeking and impulsiveness (BAS-Fun Seeking) vs. reward-orientation in goal-directed behavior (BAS-Reward Responsiveness, BAS-Drive), with low Agreeableness additionally emphasizing a competitive interpersonal style for approaching goals (BAS-Drive). Our findings suggest that BAS total scores could be obscuring differential associations at the subscales level, and encourage further research on personality traits underlying each component of BAS activation.  相似文献

The current study attempts to provide greater precision in understanding how personality is related to antisocial behavior. Specifically, we examined the relations between the facets (subordinate traits) from three domains (superordinate dimensions): Neuroticism, Agreeableness, and Conscientiousness, of the Five Factor Model and five outcome variables: stability of conduct problems, variety of conduct problems, onset of conduct problems, aggression, and antisocial personality disorder symptoms. These relations were examined in a community sample of 481 individuals. These three personality dimensions were chosen for exploration due to their consistent relations, at the domain level, with antisocial behaviors. The results from this study suggest that the facets from the dimension of Agreeableness are the most consistently related to all five outcomes. However, the facets from all three domains made significant contributions. Overall, three personality traits stood out as being the strongest and most consistent predictors: low straightforwardness, low compliance, and low deliberation. The aim of this study was to examine the relation of the Big Five personality factors to two self‐concept variables of growing importance in creativity literature: creative self‐efficacy (CSE) and creative personal identity (CPI). The analysis, conducted on a large (N = 2674, 49.6% women) and varied‐in‐age (15–59 years old) nationwide sample of Poles, using the structural equation model, demonstrated that personality factors are responsible for 23% of CSE and 21% of CPI variances. CSE and CPI were associated with all five personality dimensions: positively with Openness to Experience, Extraversion and Conscientiousness, negatively with Neuroticism and Agreeableness. The separate analyses conducted on men and women showed the differences among the predictors of CSE and CPI. Although Openness to Experience, Conscientiousness, and Neuroticism predicted CSE among both men and women, Extraversion was positively and Agreeableness negatively related to women's CSE. Conscientiousness was positively related to CPI only among men, and Agreeableness was negatively related to it only among women. Extraversion, Neuroticism, and Openness predicted CPI in the same manner among men and women.  相似文献

In this diary study conducted in Hong Kong, we examined a theoretical model in which negative emotions serve as an explanatory mechanism through which daily stressors impact daily counterproductive work behavior (CWB). We further theorized that personality variables (negative affectivity, Conscientiousness, and Agreeableness) would exert cross-level effects on the within-person relationships. Hierarchical linear modeling results based on a sample of 231 individuals and 5,583 observations across 25 days provide partial support for the mediating role of negative emotions in the within-person stressor–CWB relationships. Specifically, we found that negative emotions (a) partially mediated the within-person relation of perceived ambiguity with CWB directed at the organization, (b) fully mediated the relation of supervisor interpersonal injustice with CWB directed at individuals, and (c) fully mediated the relation of customer interpersonal injustice with CWB directed at the organization. High levels of trait negative affectivity were found to strengthen the within-person relation between daily supervisor interpersonal injustice and daily negative emotions. As expected, high levels of trait Conscientiousness and Agreeableness were found to weaken the within-person relations of daily negative emotions with daily CWB directed at the organization and individuals.  相似文献

Based on the five-factor model of personality traits and social exchange theory, this study examines the relationships of personality traits, organizational commitment, and two target-based factors of workplace deviance (organizational deviance and interpersonal deviance), using a sample of 113 South Korean employees. By the use of path-analysis, we first found that Agreeableness, Conscientiousness, and Emotional Stability were meaningfully related to organizational commitment. In addition, both the effect of Conscientiousness on organizational deviance and the effect of Agreeableness on interpersonal deviance were partially mediated by organizational commitment. In sum, results clearly show that the personality traits of Conscientiousness (impersonal) and Agreeableness (interpersonal) function differently in predicting workplace deviance.  相似文献

Supervisory Satisfaction relates to satisfaction with supervision rather than other conditions or agents in the work place. The supervisor-subordinate relationship is becoming increasingly important given the shift from managing work to managing people. Six variables were theorized as influencing satisfaction. Developing a parsimonious model to predict the variance in supervisor satisfaction, this empirical study examined 202 traditional supervisory relationships (subordinate reporting to a male supervisor) and 48 nontraditional supervisory relationships (subordinates reporting to a female supervisor). The sample was predominantly whites. Four of the five variables theorized, predicted a high level of variance in supervisory satisfaction in both traditional and nontraditional relationships. However the predictors were not different for the two groups.  相似文献
