组织政治技能是个体在组织中生存和获得职业发展的重要能力之一,也是组织行为学研究中的重要领域。研究主要从中国文化的视角,探讨组织政治技能对个体自身的影响作用。结果显示,组织政治技能与工作满意度之间存在线性关系,而非曲线关系;组织政治技能中的处世圆通和面子和谐两个维度有利于缓解工作压力,而人际敏锐可能增加个体的工作压力感;自我评价对于组织政治技能与工作压力和工作满意度之间关系的中介效应不显著;工作压力在处世圆通、人际敏锐和面子和谐三个维度与工作满意度之间起完全中介作用。这些结果表明,组织政治技能对于个体来说是非常重要的能力,可以帮助个体缓解工作压力,提高工作满意感,进而促进个体的职业发展。  相似文献

本研究采用问卷调查法, 以492名高校大学生为研究对象,探索政治技能和自我效能感对大学生职业适应能力的影响及自尊的中介作用。结果表明:(1)政治技能和自我效能感对个体的职业适应能力有积极影响。(2)自尊在政治技能和职业适应能力之间,自我效能感与职业适应能力之间起着双重中介作用。  相似文献

本研究探讨了领导政治技能对员工沉默行为的作用机制以及权力距离的调节作用。通过三个时间点对68个团队255名员工进行配对问卷调查,结果表明:领导政治技能与员工沉默行为在团队水平上显著负相关,但在个体水平上不显著;在团队和个体水平,领导政治技能与员工的领导信任显著正相关,领导信任与员工的沉默行为显著负相关,并且领导信任中介了领导政治技能与员工沉默行为之间的关系;在个体水平,下属权力距离调节作用不显著。  相似文献

通过对16家制造型企业中的343个员工、662个同事及343个直接领导的配对数据进行实证分析,文章探讨了员工的组织政治技能、政治知觉,以及他们与直接上司的关系对于员工职业发展的关系。多层线性分析模型(HLM)结果表明:员工的政治技能有助于促进其与领导之间形成良好的关系(guanxi),并籍此积极影响个人在组织中的职业发展,员工-领导关系是政治技能与职业发展之间的中介变量。另外,组织政治知觉影响政治技能对领导关系的作用,在政治氛围浓重的组织中,员工-领导关系更易受到员工政治技能的影响  相似文献

基于社会交换理论,通过2个时点对209名员工进行配对问卷调查,探讨了下属-主管匹配对工作幸福感的影响机制,尤其是领导-成员交换的中介作用和政治技能的调节作用。结果发现:(1)下属-主管匹配对工作幸福感具有积极的影响;(2)领导-成员交换在下属-主管匹配和工作幸福感之间起完全中介作用;(3)政治技能调节下属-主管匹配和领导-成员交换间的关系,即当个体的政治技能水平越低,下属-主管匹配对领导-成员交换的正向影响越强。  相似文献

本文是V.格哈特2007年刚出版就在德国学术界引起广泛讨论的政治哲学著作《参与——政治的第一原则》的浓缩精华。格哈特政治哲学的基础是人作为有理性、有生命的自由存在者的个体性;他的主要政治哲学思想就是以此为基础而寻求政治原则的结果。他认为,政治的根本原则是参与、代表和建构,这三个原则一起构成一个政治三角形,在这个三角形的中心则是被创造出来的公共领域。本文是他对作为政治的第一原则的参与的论述纲要。格哈特认为,政治构成人类行动的核心领域,一切人类行动的出发点是自由,因此政治基于自由。凡是自由的人都是自我规定的;自我规定是有生命存在者的自我组织的特定人类形式;自我规定的方式是人类个体通过自己的理由来进行。这是政治的先决条件;政治的本性就在于独立的行动个体的自我规定。在政治中,行动个体的自我规定的惟一可能方式是集体共同规定。因为一个人若要使其行动是政治的,他就必须满足于影响他人,同时也必然依赖于他人。因此,参与是政治的第一原则,政治只能基于自由的行动个体的参与。参与作为政治的第一原则是以关切或同情为基础的共享。参与允许我们把个体的自我规定转移到一个共同体内部集体的共同规定、而又不终止自我规定;它创造一个状态,在这个状态中一个共同体的人们可以把自己作为一个整体朝向某个共同目标、而又不侵害其中构成个体的意向;它构成一个原则,按照这个原则许多个体意志在一个意志中联结起来、而这个意志又允许许多个体意志持续存在。  相似文献

政治技能(Political skill)作为一种重要的社会能力, 是组织核心竞争力的关键, 近年来受到学者广泛关注。根据内容分析法(Content analysis)要求, 深入探讨分析了政治技能的实施效果及其理论解释, 总结出5种理论视角: 社会交换理论、社会影响理论、资源保存理论、社会认知理论和社会资本理论。未来研究应关注中国组织情境下政治技能的概念和测量、探索政治技能的诱因、基于团队层面政治技能的实施效果和基于资源保存理论视角的政治技能实施效果。  相似文献

政治倾向是个体在意识形态上的定位, 可以分为自由主义和保守主义, 政治倾向使个体在认知和行为等方面存在显著差异。虽然个体的政治倾向相对稳定, 但也会受威胁的影响而变化。动机性社会认知理论认为威胁使所有人都变得更加保守, 恐惧管理理论认为威胁使个体更坚信自己原有的文化世界观, 使原有政治倾向更加明显。本文在深入分析讨论的基础上, 指出两种理论分歧的原因在于忽略了外部威胁与内部威胁的不同。内部威胁可加强人们原有的政治倾向, 外部威胁可使人们更趋向保守。未来研究应在内外部威胁影响政治倾向变化的机制、政治倾向的本土化研究以及促进不同政治倾向个体间的和谐关系上做出努力。  相似文献

基于规则适应及资源依赖理论的解释视角,本研究考察了下属工作绩效与政治技能对上级辱虐的影响。通过对采集自两家企业的243对领导-下属的配对问卷进行分析,本研究的多项式回归与响应面分析表明,当下属的工作绩效(遵循做事显规则)与政治技能(遵循做人潜规则)在较高水平上保持一致时,其遭受的上级辱虐最少。但这种较高水平的一致只能维持在特定范围内,当两者过高时,反而易遭致上级的辱虐行为。同时,在工作绩效与政治技能存在差异的情境下,相比于"高工作绩效,低政治技能"的下属,"低工作绩效,高政治技能"的下属遭受的上级辱虐要更少。文章分析并证明了遵循不同规则的下属会导致不同程度的上级辱虐。  相似文献

Nearly 2 decades ago, social influence theorists called for a new stream of research that would investigate why and how influence tactics are effective. The present study proposed that political skill affects the style of execution of influence attempts. It utilized balance theory to explain the moderating effect of employee political skill on the relationships between self- and supervisor-reported ingratiation. Additionally, supervisor reports of subordinate ingratiation were hypothesized to be negatively related to supervisor ratings of subordinate interpersonal facilitation. Results from a combined sample of 2 retail service organizations provided evidence that subordinates with high political skill were less likely than those low in political skill to have their demonstrated ingratiation behavior perceived by targets as a manipulative influence attempt. Also, when subordinates were perceived by their supervisors to engage in more ingratiation behavior, the subordinates were rated lower on interpersonal facilitation. Implications of these findings, limitations, and future research directions are provided.  相似文献

The present study uses relative weight analysis to garner support for the incremental validity of political skill over more traditional managerial skills for predicting managerial effectiveness and to help identify the underlying theoretical mechanisms driving this relationship. In addition, we explore boundary conditions, in terms of gender and organizational level, where political skill may be more or less critical. Using 199 middle- and upper-level managers enrolled in leadership development programmes and multisource data, the findings supported political skill’s incremental validity over more traditional measures of managerial skills for predicting managerial effectiveness. In addition, two of five political skill dimensions—image management and interpersonal influence—were significantly important predictors of managerial effectiveness, providing support for social influence theory as perhaps the best theoretical model for understanding the political skill-effectiveness relationship. Also, an individual’s gender and level in the organizational hierarchy had significant moderating effects on the relationship between three political skill dimensions and managerial effectiveness.  相似文献

This two-study research package investigates the interactive effects of perceptions of organizational politics, political skill, and political will on psychological need satisfaction, which has been shown to predict a number of different important organizational outcomes. Drawing primarily on social/political influence and self-determination theories, we propose that although perceptions of organizational politics (i.e., as an important situational or contextual variable) can demonstrate need-thwarting effects for some, its effects can be need-satisfying for those individuals with high levels of political skill and political will. In Study 1, we analyze a sample of 142 individuals to demonstrate that possessing political skill attenuates the negative effects of perceptions of organizational politics on psychological need satisfaction. In Study 2, we analyze a sample of 420 individuals to demonstrate that respondents with high levels of both political skill and political will experience their highest levels of need satisfaction in highly political environments. Theoretical contributions, limitations and future research directions, and practical implications are discussed.  相似文献

Given the variability in personality's relationship with leadership and the use of personality measures in leader selection and assessment, we examine the joint influence of leader trait inquisitiveness and leader political skill on subordinate perceptions of leader charisma and effectiveness. Findings indicate a positive main effect of political skill on charisma, the positive relationship between inquisitiveness and charisma is moderated by heightened political skill, and charisma mediates the relationship between the inquisitiveness by political skill interaction and perceived effectiveness. The moderated mediation results of our study suggest that organizations should not only select creative and imaginative leaders, but also select those who are politically skilled or provide political skill training.  相似文献

This quantitative review explored the political skill construct and its predictive ability across a number of organizational outcomes. First, we extended the Ferris et al. meta‐theoretical framework of political skill. Next, incorporating meta‐analysis, we found political skill is positively related to self‐efficacy, job satisfaction, organizational commitment, work productivity, organizational citizenship behavior (OCB), career success, and personal reputation, and negatively related to physiological strain. Political skill was not significantly related to psychological strain or perceptions of organizational politics. Using meta‐regression and dominance analyses, political skill predicted task performance after controlling for the Big Five personality characteristics and general mental ability. In a test of indirect relationships, our results suggest that personal reputation and self‐efficacy partially mediate the political skill–task performance relationship. Finally, in a post hoc test of political skill dimensions, we found that networking ability, interpersonal influence, and apparent sincerity (but not social astuteness) predicted task performance. Our findings provide a comprehensive assessment of theory and research to date on political skill and extend theoretical foundations to stimulate new inquiry into the operation of this important construct.  相似文献

Based on social influence theory, we develop a model in which the use of peer intimidation by Machiavellian employees results in greater promotability ratings by supervisors. However, consistent with interdependence theory, we expect that this process is qualified by job autonomy and the political skill of the supervisor making the promotability rating. Based on a sample of 204 supervisor–subordinate dyads, we find that peer intimidation mediates the Machiavellianism–promotability relationship when supervisor political skill is low rather than high, and when job autonomy is high rather than low, thereby yielding a pattern of moderated mediation, and supporting the hypotheses. These results suggest that job autonomy and supervisor political skill represent key interdependent mechanisms that regulate the effectiveness of social influence attempts made with intimidation in organizations.  相似文献

This study aims to investigate the effect of employee–supervisor political skill congruence on the quality of leader–member exchange (LMX), which in turn influences employees' job satisfaction and turnover intention. For this purpose, two survey studies were conducted. The first study examined the relationship between employee–supervisor political skill congruence and LMX using multi-source data collected from 287 employee–supervisor dyads. The second study examined the indirect effect of congruence in political skill on work outcomes through LMX by using time-lagged multi-source data collected from 142 employee–supervisor dyads. The findings indicate that compared with incongruence, congruence in political skill is associated with higher employee-rated LMX. Moreover, among dyads with congruent political skills, congruence at high levels of political skill is associated with higher employee-rated LMX compared with congruence at low levels of political skill. Moreover, in case of incongruency, low employee–high supervisor political skill combination was related to higher supervisor-rated LMX compared with high employee–low supervisor political skill combination. Lastly, employee–supervisor political skill congruency indirectly influences job satisfaction and turnover intention through employee-rated LMX. This research significantly contributes to the political skill literature by examining potential consequences of employee–supervisor congruence in political skill in the workplace.  相似文献

The beneficial role of political skill in stress reactions and performance evaluations has been demonstrated in a substantial amount of empirical research. Most of the research, however, has focused on self-perceptions of political skill. This study examines the differential moderating effects of self- vs. other-rated political skill in the conflict – emotional burnout and performance relationships, using two samples including non-academic staff employees of a large university (N = 839) and a variety of office and retail employees from an automotive organization (N = 142). We argue that self-reported political skill moderates the relationship between conflict and a self-reported strain-related outcome that is important to the individual (i.e., emotional burnout), but that supervisor-rated political skill does not moderate this relationship. Further, we argue that supervisor-rated political skill moderates the relationship between conflict and an outcome important to the supervisor and the organization (i.e., job performance), but that self-reported political skill does not moderate this relationship. Findings partially support our hypotheses as both self and supervisor-rated political skill neutralized the negative effects of conflict on burnout, but only supervisor-rated political skill neutralized the negative effects of conflict on performance. Limitations and directions for future research are discussed.  相似文献
