A number of factors influence the outcomes of computer skills training and the likelihood of successful transfer. The first empirical test of a conceptual model of training transfer sought to explain how trainees' perceptions of various in-training transfer-enhancing activities such as overlearning, fidelity, stimulus variability, principles-meaningfulness, self-management activities, relapse prevention, and goal setting would predict the self-efficacy and implementation intentions (rather than actual transfer outcomes) of computer skills trainees. As expected, posttraining self-efficacy and transfer enhancing activities both predicted transfer implementation intentions. Pretraining self-efficacy also significantly predicted posttraining self-efficacy, trainees' level of learning during training and transfer enhancing activities, providing support for the conceptual model of training transfer.  相似文献

USING COMPUTERS TO DELIVER TRAINING: WHICH EMPLOYEES LEARN AND WHY?   总被引:3,自引:0,他引:3  
Compared to traditional instructor-led training, computer-delivered training typically offers learners more control over their instruction. In learner-controlled environments, learner choices regarding practice level, time on task, and attention are expected to be critical determinants of training effectiveness. To examine the effect of learner choices in computer-based training, a study was conducted with 78 employees taking an Intranet-delivered training course. Learner choices were assessed and predicted with goal orientation (mastery and performance) and learning self-efficacy, as well as age, education, and computer experience. Results indicate considerable variability among trainees in practice level and time on task, which both predict knowledge gain. Performance orientation interacted with learning self-efficacy to determine practice level, and mastery orientation had an unexpected negative effect. Implications for the use of computers to deliver training and for future research are discussed.  相似文献

Six employee characteristics (conscientiousness, self‐efficacy, motivation to learn, learning goal orientation, performance goal orientation, instrumentality) and one work environment characteristic (transfer of training climate) were captured for 130 trainees in a large industrial company in an attempt to predict training effectiveness (training grade, supervisor evaluation of the application of training). The results strongly support the predicted links, although not all the predictor variables contributed a statistically significant share of the explained variance of the training outcomes. Motivation to learn and learning goal orientation were found to contribute most to predicting training outcomes. The implications of the results are discussed and the limitations of the study are noted, along with suggested avenues for future research.  相似文献

This research examined the effects of mastery vs. performance training goals and learning and performance goal orientation traits on multidimensional outcomes of training. Training outcomes included declarative knowledge, knowledge structure coherence, training performance, and self-efficacy. We also examined the unique impact of the training outcomes on performance adaptability by predicting generalization to a more difficult and complex version of the task. The experiment involved 60 trainees learning a complex computer simulation over 2 days. The research model posited independent effects for training goals relative to goal orientation traits and independent contributions of training outcomes to the performance adaptability of trainees. The findings were consistent with the proposed model. In particular, self-efficacy and knowledge structure coherence made unique contributions to the prediction of performance adaptability after controlling for prior training performance and declarative knowledge. Longitudinal data from 338 individuals across 64 teams in a simulation‐based team‐training context were used to examine the effects of dispositional goal orientation on self‐regulated learning (self‐efficacy and metacognition). Team goal orientation compositions, as reflected by average goal orientations of team members, were examined for moderating effects on these individual‐level relationships. Finally, individual‐level self‐regulation was investigated for its influence on multiple team‐level outcomes across time. Results showed generally positive effects of learning goal orientation and negative effects of avoid performance and prove performance goal orientations on rates of self‐regulation during team training. However, several of these individual‐level relationships were moderated by team goal orientation composition. The importance of self‐regulation in teams was displayed by results showing the average level of self‐regulation among a team's members over time was positively associated with team efficacy, team cooperation quality, and team decision making.  相似文献

This research examined the impact of dialectical thinking (DT) on perceived training outcomes in commercial leadership training using a quasi‐experimental design. Study 1 found that high‐DT individuals had better perceived on‐site training outcomes when compared with individuals with low DTs, regardless of training methods. But there was no significant difference between low and high DTs on subsequent behavioral improvements. It was also found that self‐reported training outcomes were consistent with others' observation. To further validate the on‐site effect of DT, we introduced a cognitive style manipulation prior to training to increase DT levels among trainees in Study 2. Individuals following the cognitive style manipulation reported significantly better perceived training outcomes. The implications of this research for field training are discussed.  相似文献

Foreign language proficiency is a critical skill in which many U.S. military personnel receive extensive training. However, very little research has examined the factors associated with the successful transfer of this training. This study therefore investigates the impact of individual and contextual variables on two different types of foreign language skill transfer measures in a military context. Archival data were analyzed from 133 U.S. Army Special Forces (Green Berets) teams, including 919 Soldiers who had completed job-required foreign language training. Results indicate that initial skill acquisition had a positive impact on both the maintenance and generalization of language skills. The posttraining time interval between training and transfer measurement was negatively associated with skill maintenance, suggesting significant skill decay over time. The team context also accounted for significant variability in skill transfer, and the team mean skill level moderated the relationship between individual initial skill and subsequent generalization to job performance.  相似文献

Training transfer is crucial for workplace effectiveness, yet some of its social support antecedents are not well investigated. We examine the extent to which two forms of social support (from the organization and the supervisor) predict training transfer and propose several related processes explaining these influences. First, social support enhances training self‐efficacy, increases trainees' mastery (learning) goal orientation, and their motivation to transfer. In turn, we propose that these individual factors are positively related to training‐related cognitions. We test and confirm our model in a longitudinal study based on a sample of 111 employees. The results contribute to a better understanding of organization‐ and supervisor‐based social support as predictors of transfer, and clarify several important related mechanisms.  相似文献

We report on two studies in which we measured army cadets' tendencies to engage in two types of self‐enhancement: communal self‐enhancement (a moralistic bias in self‐presentation) and agentic self‐enhancement (an egotistic bias in self‐presentation). These self‐presentation styles were then related to their selection and performance as military leaders. In Study 1, scores on self‐enhancement questionnaires were used to predict selection decisions for 206 applicants to an army officer training program. We found that applicants who were higher in either communal or agentic self‐enhancement were more likely to be accepted for leadership training. In Study 2, we evaluated peer and superior ratings of 94 military cadets' leadership, reflecting leadership emergence and leadership effectiveness, respectively. We found that communal self‐enhancement negatively predicted leadership emergence, with those ratings becoming more negative over a 3‐year time‐span, whereas agentic self‐enhancement positively predicted leadership effectiveness. Our results imply that, at least in the present military context, people making selection decisions should be particularly aware of the relations between (a) applicant self‐enhancement tendencies and those decisions, and (b) high communal self‐enhancement in officer trainees and negative evaluations by their cadet peers.  相似文献

Important life transitions – such as migration – have the potential to enrich one's sense of self, but they are also demanding and challenging. The current research investigates how cultural identities change and become configured over time among newly arrived international students and the social factors that predict these longitudinal changes. A four‐wave longitudinal study was conducted during international students' first year in their new country (N = 278). Multivariate hierarchical linear modeling analyses allowed us to unpack both baseline (between‐person) and intraindividual change (within‐person) effects. Whereas increased psychological need satisfaction via both the new and one's heritage cultural group predicted increased identity integration, greater discrimination (i.e., both at baseline and an increase over time) predicted increased compartmentalization and the predominance (categorization) of one identity over the others. Results are discussed in light of novel theoretical developments in the acculturation and identity change literatures.  相似文献

The present study examined trajectories of change in the frequency of overgeneral autobiographical memory (OGM) over the course of repeated trials, and tested whether particular dimensions of depressive symptomatology (somatic and cognitive‐affective distress), self‐esteem, and neuroticism account for individual differences in these trajectories. Given that depression is associated with impairments in effortful processing, we predicted that over repeated trials depression would be associated with increasingly OGM. Generalised Linear Mixed Models with Penalised Quasi‐Likelihood demonstrated significant linear and quadratic trends in OGM over repeated trials, and somatic distress and self‐esteem moderated these slopes. The form of these interactions suggested that somatic distress and low self‐esteem primarily contribute to OGM during the second half of the trial sequence. The present findings demonstrate the value of a novel analytical approach to OGM that estimates individual trajectories of change over repeated trials.  相似文献

Students' ability to accurately self‐assess their performance and select a suitable subsequent learning task in response is imperative for effective self‐regulated learning. Video modeling examples have proven effective for training self‐assessment and task‐selection skills, and—importantly—such training fostered self‐regulated learning outcomes. It is unclear, however, whether trained skills would transfer across domains. We investigated whether skills acquired from training with either a specific, algorithmic task‐selection rule or a more general heuristic task‐selection rule in biology would transfer to self‐regulated learning in math. A manipulation check performed after the training confirmed that both algorithmic and heuristic training improved task‐selection skills on the biology problems compared with the control condition. However, we found no evidence that students subsequently applied the acquired skills during self‐regulated learning in math. Future research should investigate how to support transfer of task‐selection skills across domains.  相似文献

Background. Research has shown that both achievement goal theory and self‐determination theory (SDT) are quite useful in explaining student motivation and success in academic contexts. However, little is known about how the two theories relate to each other. Aim. The current research used SDT as a framework to understand why students enter classes with particular achievement goal profiles, and also, how those profiles may change over time. Sample. One hundred and eighty‐four undergraduate preservice teachers in a required domain course agreed to participate in the study. Method. Data were collected at three time points during the semester, and both path modelling and multi‐level longitudinal modelling techniques were used. Results. Path modelling techniques with 169 students, results indicated that students' autonomy and relatedness need satisfaction in life predict their initial self‐determined class motivation, which in turn predicts initial mastery‐approach and ‐avoidance goals. Multi‐level longitudinal modelling with 108 students found that perceived teacher autonomy support buffered against the general decline in students' mastery‐approach goals over the course of the semester. Conclusions. Data provide a promising integration of SDT and achievement goal theory, posing a host of potentially fruitful future research questions regarding goal adoption and trajectories.  相似文献

In many longitudinal studies, self‐esteem has been shown to increase up until around age 50 or 60 and to decrease thereafter. These studies have also found substantial inter‐individual differences in the intra‐individual development of self‐esteem. In the current study, we examined whether this variation in change could be attributed to underlying latent classes of individuals following different trajectories of self‐esteem development over time. By applying general growth mixture modelling to data from the representative German pairfam study (N = 12 377), four latent classes of self‐esteem development across five years were extracted. Based on their mean levels, trajectories, and variability, individuals in the latent classes could be described as having (a) constant and stable high self‐esteem (29.00% of the sample), (b) constant but variable moderate self‐esteem (31.69%), (c) increasing and stabilizing self‐esteem (15.13%), and (d) decreasing and variable self‐esteem (24.18%). Furthermore, these latent classes differed in accordance with findings of prior research on self‐rated, partner‐rated, and objective correlates of the domains of health and well‐being, partner relationships, and occupational status. Thus, the current study shows that inter‐individual variation in intra‐individual change in self‐esteem is not random but reflects specific individual trajectories, or pathways, of self‐esteem. To conserve resources, organizations are increasingly turning to learner‐guided training methods in which workers are given control over when, how, and what they cover in the learning process. However, the impact of individual differences such as goal orientation and cognitive ability has not been adequately addressed in learner‐guided training. This study seeks to advance our knowledge of how these differences affect performance through previously unexplored pathways. Specifically, we examined the indirect effects of mastery goal orientation and cognitive ability on post‐training performance in a learner‐directed training context. Findings indicate that off‐task thoughts mediate the positive effect of mastery goal orientation on post‐training performance, while declarative knowledge mediates the positive effect of cognitive ability on post‐training performance.  相似文献

The degree to which clinical experience is a significant factor in predicting positive psychotherapeutic outcomes is an open question. Empirical studies comparing experienced and beginning practitioners on differences in client outcomes have yielded mixed results. While multiple sources have indicated that trainees are generally effective therapists, few of these studies have examined the effectiveness of graduate-level therapists in a psychodynamic training program. In this study, conducted in the United States, we use a practice-based research approach to examine the outcomes of clients working with trainees at a community mental health clinic in the northeast United States. The theoretical orientation identified by the clinic and training program is psychodynamic with an interpersonal and/or relational emphasis. Results indicated that clients working with trainees at this clinic demonstrated improvement across several indicators of symptoms and psychosocial functioning over the time they received treatment. Implications for training and service reimbursement are discussed.  相似文献

We examined relations of 10 personal values to life satisfaction (LS) and depressive affect (DEP) in representative samples from 32/25 countries (N = 121 495). We tested hypotheses both for direct relations and cross‐level moderation of relations by Cultural Egalitarianism. We based hypotheses on the growth versus self‐protection orientation and person‐focus versus social‐focus motivations that underlie values. As predicted, openness to change values (growth/person) correlated positively with subjective well‐being (SWB: higher LS, lower DEP) and conservation values (self‐protection/social) correlated negatively with SWB. The combination of underlying motivations also explained more complex direct relations of self‐transcendence and self‐enhancement values with SWB. We combined an analysis of the environmental context in societies low versus high in Cultural Egalitarianism with the implications of pursuing person‐focused versus social‐focused values to predict how Cultural Egalitarianism moderates value–SWB relations. As predicted, under low versus high Cultural Egalitarianism, (i) openness to change values related more positively to SWB, (ii) conservation values more negatively, (iii) self‐enhancement values less negatively and (iv) self‐transcendence values less positively. Culture moderated value–SWB relations more weakly for DEP than for LS. Culture moderated value–LS relations more strongly than the socio‐economic context did. Wholistic perspectives on differential change focus on multiple-indicator information at a person level. They supplement the modeling of average trajectories at a variable level. The authors extended cross-sectional work in the Berlin Aging Study (J. Smith & P. B. Baltes, 1997) to 6-year longitudinal cluster analyses (n = 132). At baseline, 3 subgroups were identified with distinct within-person psychological profiles across cognitive, personality, and social integration constructs. Over time, highly similar subgroup profiles were found, and about two thirds of the participants could be classified as remaining in the same subgroups. Baseline subgroups differed in level and slope of change and in 2 outcomes, well-being and mortality. Independent of subgroup membership, subgroup-to-subgroup change was associated with greater decline and predicted poststudy mortality. These findings demonstrate the usefulness of a wholistic approach for long-term prediction of outcomes and within-person systemic variability.  相似文献

It is now widely acknowledged that both content and process elements of psychotherapy play a part in client treatment outcomes. Despite this, there are pressures on Australian clinical psychology training programs to teach evidence‐based approaches in a relatively short time frame. Producing clinical psychology graduates who have an adequate level of competence in evidence‐based practice and meeting the demands of professional accreditation requirements can mean that less time is available to teach the process elements of psychotherapy. The aim of this study was to conduct a preliminary evaluation of a clinical psychology psychotherapy training program that combines an interpersonal process group with a cognitive behavioural therapy training model that incorporates self‐reflection and self‐practice. Eleven participants who participated in the training in 2008 completed the Counseling Self‐Estimate Inventory at pre‐ and post‐training. Significant improvements on the majority of the subscales of this inventory were found. A separate sample of nine trainees and clinical psychology registrars who also previously completed the program attended individual interviews in 2010 aimed at gaining their perspective regarding various aspects of the program. Self‐practice of cognitive behavioural therapy techniques was found to be important in the identification and management of trainees’ own core beliefs, and to their appreciation of how challenging this process may be for clients. The interpersonal process group was described by participants as enhancing their competency as psychotherapists. Common themes included the experience of anxiety and a high level of emotion, and understanding how this experience might be similar for clients; increased self‐awareness; and increased competence in process issues. Many participants believed the process and content components of training were equally important to their development as psychotherapists.  相似文献

Though grandiose narcissism has predominantly been studied in structural terms—focused on individuals' general tendencies to be more or less narcissistic—we tested whether it also has a meaningful process or state component. Using a daily diary study methodology and multilevel modeling (N = 178 undergraduates, 146 female; Mage = 18.86, SD = 2.21), we examine whether there is significant variability in daily state narcissism and whether this variability relates systematically to other psychological states (i.e., self‐esteem, stress) and daily events. We assessed state narcissism and daily experiences over a 10‐day period. We observed significant within‐person variability in daily narcissism. Notably, this variability was not simply random error, as it related systematically to other psychological states and daily events. Specifically, state narcissism was higher when people experienced more positive agentic outcomes (e.g., having power over someone) or more positive communal outcomes (e.g., helping someone with a problem). State narcissism was lower on days people experienced greater felt stress. These relations held when state self‐esteem, gender, and trait narcissism were controlled. These findings suggest that grandiose narcissism has a meaningful process or state component.  相似文献
